This study aimed to investigate the mediating role of innovative organizational climate in the relationships of knowledge-oriented management and ambidextrous behavior with organizational agility among school principals in Urmia. This applied, quantitative, cross-sectional study employed a descriptive-correlational design. The statistical population consisted of 592 school principals in Urmia during the 2025–2026 academic year, of whom 372 were selected through stratified random sampling. Data were collected using the Sharifi and Zhang Organizational Agility Questionnaire, Fazeli Knowledge-Oriented Management Questionnaire, Mom et al. Behavioral Ambidexterity Questionnaire, and Siegel and Kaemmerer Innovative Organizational Climate Questionnaire. Instrument reliability was assessed using Cronbach’s alpha, while face, content, convergent, and discriminant validity were evaluated. Data were analyzed using partial least squares structural equation modeling with SPSS and SmartPLS. Structural model analysis showed that ambidextrous behavior had a significant positive effect on organizational agility (β=0.327, t=3.904, p=0.001). Knowledge-oriented management also significantly predicted organizational agility (β=0.247, t=3.066, p=0.001), while innovative organizational climate exerted a significant positive effect on organizational agility (β=0.234, t=2.906, p=0.005). Ambidextrous behavior (β=0.428, t=5.499, p=0.001) and knowledge-oriented management (β=0.234, t=3.325, p=0.001) significantly predicted innovative organizational climate. Indirect-effect analysis further indicated that innovative organizational climate significantly mediated the relationship between knowledge-oriented management and organizational agility (β=0.234, z=2.188, p=0.001), as well as the relationship between ambidextrous behavior and organizational agility (β=0.181, z=2.569, p=0.005). Organizational agility among school principals is influenced both directly by knowledge-oriented management and ambidextrous behavior and indirectly through the development of an innovative organizational climate. Accordingly, strengthening knowledge creation, sharing, and application, balancing exploratory and exploitative managerial behaviors, and fostering an organizational environment supportive of innovation may enhance schools’ capacity for rapid, flexible, and effective responses to environmental and educational changes.
